Research on the Influence of Differential Leadership on Employees' Voice Behavior: Taking Pingmei Mining Bureau as an Example

Abstract

In the Chinese organizational situation, this paper studies the influence
relationship between differential leadership and employee voice behavior in the
context of Chinese culture and management practices.
The framework of this study includes: First, the research background, purpose
and significance are introduced, the existing literature is summarized and reviewed, the
differential leadership is divided into three sub-dimensions of communication and care,
promotion and reward, and tolerance of mistakes, and the voice behavior is divided
into two dimensions: promotive voice and prohibitive Voice, and theoretical model is
constructed and research hypotheses are proposed. Secondly, drawing on and referring
to mature measurement scales at home and abroad, questionnaires were compiled,
and 410 valid questionnaires from enterprise employees were collected. The reliability,
validity, correlation analysis and regression analysis of the valid data were performed,
and the research hypothesis was verified by spss22.0 software.
The conclusions of this study include: (based on gender, age, education,
working years, and position as control variables) (1) There are some differences in the
perception of differential leadership by gender, age, education level, position, and
years of work in the organization.(2) There are some differences in employee voice
behavior by gender, age, education level, position, and years of experience in the
organization. (3) Differential leadership positively influences employee voice behavior.
(4) Communication and care positively influences employees' promotive voice behavior. (5) Communication and care positively influences employees' prohibitive
voice behavior. (6) Promotion and reward positively influence employees' promotive
voice behavior. (7) Promotion and rewards positively affect employees' prohibitive
voice behavior. (8) Tolerance of mistakes positively influences employees' promotive
voice behavior. (9) Tolerance of mistakes positively influences employees' prohibitive
voice behavior. Based on the research hypothesis and data test results, the
management enlightenment is proposed, and the company should play an active role
in differential leadership; and motivate employees to make suggestions.
